Default Crossbows are easy they said

In this variant crossbows are easier to use.
Untalented use is at only -2 DX (no extra die), but the range modifier is -1/Megahex, rather than every other megahex.
Under-ST firing is -1/3 ST under the rating, round up.
Untalented reloading takes an extra turn and requires a 3/DX roll. On a 16 or 17 you drop the crossbow and take 1d6-2 damage (1d6-1 for a heavy crossbow), and on an 18 you break it as well.

It's tempting to have special rules like this, but a big part of what makes TFT cool is its simplicity, and this is a problem that doesn't need to be solved that badly.

Perhaps a general rule: the unskilled penalty is -2 DX for each point of talent you are missing.

But I recognise you're trying to make loading a skilled activity.
